El compromiso organizacional entre obreros: un estudio en cuatro organizaciones bolivianas

Abstract
El propósito de este artículo es examinar la relación entre los componentes afectivo, de continuación y normativo del compromiso organizacional desde el modelo de Meyer y Allen (1997) y un segmento específico de la estructura jerárquica en cuatro organizaciones bolivianas. Se obtuvo una muestra de 424 trabajadores catalogados en los niveles más bajos de la estructura organizacional, quienes ocupaban puestos de obrero de fábrica, empleado de servicio de hotel, y empleado de caja o de plataforma de atención a clientes de la banca. Los resultados, sometidos al análisis de la varianza ANOVA, mostraron que los tres grupos estudiados difirieron de manera significativa en los niveles de compromiso organizacional en los tres componentes. Las respuestas positivas de los empleados de la banca prevalecieron sobre las de los obreros de fábrica y éstas a su vez, superaron en índices de compromiso a los empleados de servicios hoteleros. Los hallazgos se discuten a la luz de la complejidad y riqueza inherente de las tareas asociadas a los puestos estudiados y a las condiciones de trabajo ofrecidas en las respectivas organizaciones.
The purpose of this article is to examine the relationship between the affective, continuation and regulatory components of organizational commitment from the model of Meyer and Allen (1997) and a specific segment of the hierarchical structure in four Bolivian organizations. A sample of 424 listed in the lower levels of the organizational structure workers, those in positions of factory worker, hotel service employee and cashier or customer service platform of the bench was obtained. The results subjected to analysis of variance ANOVA showed that the three groups differed significantly in levels of organizational commitment in the three components. The positive responses from employees of banks prevailed over those of factory workers and these in turn exceeded commitment rates to employees of hotel services. The findings are discussed in light of the inherent complexity and richness of the tasks associated with the surveyed jobs and working conditions offered in the respective organizations.
